رابطۀ میان هوش اجتماعی و رفتار شهروندی سازمانی: مطالعۀ موردی کتابخانه‌های دانشگاه‌های دولتی شهر اصفهان

چکیده

هدف: رفتار شهروندی سازمانی، رفتارهایی هستند که به‌طور آگاهانه و داوطلبانه انجام شده و مستقیم از سوی سیستم پاداش‌دهی رسمی‌سازمانی تقویت نمی‌شوند و در کل باعث ارتقای اثربخشی سازمان می‌شوند. کتابداران در کتابخانه‌ها از خود رفتار شهروندی سازمانی بروز می‌دهند و این رفتار بر نگرش‌ها، رفتارها، و تعاملات آن‌ها در راستای ارائۀ هر چه بیشتر خدمات باکیفیت‌تر تأثیرگذار است. همچنین کتابداران به‌مثابه عضوی از جامعه، دارای هوش اجتماعی بوده و این هوش می‌تواند بر خدمات و کارکردهای کتابخانه و رضایتمندی کاربران تأثیرگذار باشد. ازاین‌رو، پژوهش حاضر به بررسی وضعیت و رابطة هوش اجتماعی و رفتار شهروندی سازمانی در میان کتابداران کتابخانه‌های دانشگاه‎‌های دولتی شهر اصفهان پرداخته است.
روش: پژوهش حاضر براساس هدف، کاربردی، و از نظر روش‌شناسی، توصیفی-همبستگی بود. جامعۀ آماری پژوهش شامل 101 کتابدار کتابخانه‌های دانشگاه‌های دولتی شهر اصفهان در سال 1402 بود که با استفاده از فرمول کوکران و با بهره‌گیری از روش نمونه‌گیری تصادفی طبقه‌ای متناسب با حجم، تعداد 76 کتابدار براین مونۀ آماری بررسی شدند. برای گردآوری داده‌ها از پرسش‌نامه‌های رفتار شهروندی سازمانی امینی آبچویه (1394) مبتنی‌بر ابعاد مدل پودساکوف و دیگراندیگران (2000) و پرسش‌نامۀ هوش اجتماعی سیلورا و دیگران (2001) استفاده شد. پایایی دو پرسش‌نامه‌ بامحاسبۀ ضریب آلفای کرونباخ به‌ترتیب برای هوش اجتماعی و رفتار شهروندی سازمانی برابر 84/0 و 90/0 محاسبه شد. همچنین برای تجزیه‌وتحلیل داده‌های گردآوری‌شده از آزمون‌ها و تحلیل‌های آماری توصیفی و استنباطی همچون میانگین، انحراف معیار، آزمون‌های همبستگی پیرسون، آزمون‌های تی نمونه‌های مستقل، و تحلیل واریانس یک طرفه از نرم افزار اس‌پی‌اس‌اس نسخة 26 برای بررسی فرضیه‌های پژوهش استفاده شد.
یافته‌ها: یافته‌ها بیانر  آن بود که وضعیت هوش اجتماعی و رفتار شهروندی سازمانی کتابداران کتابخانه‌های دانشگاه‌های دولتی شهر اصفهان در سطح بالاتر از حد متوسط (x=3) قرار دارد و میان هوش اجتماعی کتابداران و رفتار شهروندی سازمانی آن‌ها رابطۀ مثبت و معناداری وجود دارد. ضریب همبستگی میان این دو متغیر برابر با 51/0 بود که نشانگر شدت ارتباط متوسط است. همچنین همة ابعاد هوش اجتماعی (پردازش اطلاعات اجتماعی، مهارت‌های اجتماعی، و آگاهی اجتماعی) نیز بر هفت بُعد رفتار شهروندی سازمانی (جوانمردی، اطاعت سازمانی، رفتارهای کمک‌کننده، وفاداری سازمانی، فضیلت مدنی، توسعۀ شخصی، و ابتکار فردی) رابطۀ مثبت و معناداری دارند. مقدار ضریب همبستگی پیرسون مربوط به روابط هر یک از سه‌بُعد هوش اجتماعی با رفتار شهروندی سازمانی به‌ترتیب برای بُعدِ پردازش اطلاعات اجتماعی، مهارت‌های اجتماعی، و آگاهی اجتماعی برابر با 441/0، 285/0، و 545/0 به دست آمد. از میان سه بُعد هوش اجتماعی، ابعاد آگاهی اجتماعی و مهارت‌های اجتماعی به‌ترتیب بیشترین و کمترین همبستگی را با رفتار شهروندی سازمانی دارند. همچنین یافته‌ها نشان داد که میان هوش اجتماعی و رفتار شهروندی سازمانی کتابداران براساس متغیرهای جمعیت‌‌شناختی آن‌ها شامل سن، سابقه خدمت، جنسیت، رشته تحصیلی، محل خدمت، و میزان تحصیلات از دیدگاه کتابداران کتابخانه‌های دانشگاه شهر اصفهان تفاوت معناداری وجود ندارد و نظرات یکسانی ابراز داشتند.
نتیجه‌گیری: پژوهش حاضر نشان داد که هوش اجتماعی کتابداران، ارتباط و همبستگی مثبتی با رفتار شهروندی سازمانی آن‌ها دارد؛ از این‌رو، هوش اجتماعی می‌تواند همچونیک عامل تأثیرگذار بر رفتار شهروندی سازمانی عمل کند. تقویت هوش اجتماعی کتابداران سبب افزایش بروز رفتارهای شهروندی سازمانی در آن‌ها می‌شود. آن دسته از کتابدارانی که رفتارهای شهروندی سازمانی انجام می‌دهند، در مسیر تحقق اهداف کتابخانه گام برمی‌دارند و در مجموع میزان بهره‌وری و اثربخشی را در کتابخانه افزایش خواهند داد. پیشنهاد می‌شود مدیران و مسئولان کتابخانه‌های دانشگاهی شهر اصفهان، برنامه‌ها و راهبرد‌هایی همچون برگزاری دوره‌ها، کارگاه‌ها، ترغیب کارکنان به انجام فعالیت‌های گروهی، و یادگیری مهارت‌های هوش اجتماعی، فضاسازی برای افزایش مشارکت و ارتباطات کارکنان را برای افزایش هوش اجتماعی کتابداران خود در راستای بهبود رفتارهای شهروندی سازمانی آنها اجرا و پیاده‌سازی کنند.

چکیده [English]

Objectives: Organizational citizenship behavior (OCB) is conscious and voluntary, unreinforced by formal reward systems, and enhances overall organizational effectiveness. Librarians exhibit OCB, which shapes their attitudes, behaviors, and interactions to deliver increasingly high-quality services. Possessing social intelligence as societal members, librarians also influence library functions, service quality, and user satisfaction. Therefore, this study investigated the status of and relationship between social intelligence and OCB among librarians in public university libraries in Isfahan.
Methodology: This applied, descriptive-correlational study targeted a population of 101 librarians across Isfahan public university libraries in 2023. A sample of 76 was selected via proportional stratified random sampling based on Cochran's formula. Data were gathered using the Amini Abchoye OCB Questionnaire (2015)—adapted from Podsakoff et al. (2000)—and the Silvera et al. (2001) Social Intelligence Questionnaire. Cronbach’s alpha reliability coefficients were 0.84 for social intelligence and 0.90 for OCB. Data were analyzed in SPSS 26 using descriptive statistics (mean, standard deviation) and inferential statistics (Pearson correlation, independent-samples $t$-tests, and one-way ANOVA).
Findings: Social intelligence and OCB among Isfahan public university librarians scored above the theoretical mean ($\text{mean} > 3$), with a positive, significant moderate correlation between them ($r = 0.51, p < 0.05$). All three social intelligence dimensions (social information processing, social skills, and social awareness) positively correlated with all seven OCB dimensions (sportsmanship, organizational compliance, helping behaviors, organizational loyalty, civic virtue, self-development, and individual initiative). Pearson correlation coefficients with total OCB were 0.441 for social information processing, 0.285 for social skills, and 0.545 for social awareness (highest: social awareness; lowest: social skills). Finally, demographic variables—age, work experience, gender, field of study, workplace, and education level—showed no significant differences in social intelligence or OCB.
Conclusion: Librarians' social intelligence positively correlates with OCB, serving as a key driver. Strengthening social intelligence fosters OCB, aligning individual actions with library goals and boosting overall productivity and effectiveness. University library administrators in Isfahan should implement targeted workshops, group activities, and communication-enhancement programs to elevate staff social intelligence and, consequently, OCB.
